The philosophy 💛

The JLK Academy started with a question we couldn't answer honestly: what did our team actually change in their practice this year? Most nursery training answers "how many courses completed?" — but that's the wrong question. Courses completed measure attendance. What we needed to measure was practice change observed.

The whole Academy is designed around one principle: observed practice beats paper certificates. Every major course ends with a real task you do in your room, with a colleague watching, who then countersigns that you did it. That signed observation lands on your training record and becomes real Ofsted-grade evidence of practice change.

The six academies 🏛

Every practitioner has access to all six. Room-leader and above roles unlock the Leadership and Business tiers.

  • 🛡️ Core Compliance — 16 courses covering safeguarding, Prevent, first aid, medication, allergen awareness, fire safety, GDPR, safe sleep, infection control, emergency drills. Statutory but taught with the JLK "why" behind every rule.
  • 🌱 Early Years Excellence — 24 courses including the full EYFS Masterclass (12 modules), the JLK Voice, behaviour as communication, communication & language, observation, schemas, sustained shared thinking, planning in the moment.
  • 🤝 SEND & Inclusion — 8 courses on early identification, the graduated approach, EHCP process, working with the SENCo, sensory profiles, communication strategies, EAL families.
  • 👋 Parent Experience — 15 courses in the Tour Excellence pathway, covering welcoming, the JLK story, listening, room-by-room walkthroughs, fees confidence, follow-up and handling objections.
  • 🎯 Leadership — 7 courses for room leaders, deputies and managers: coaching staff, difficult conversations, performance management, multi-site leadership, Ofsted readiness, staff wellbeing.
  • 📈 Business Excellence — 6 courses for area managers and future setting owners: occupancy KPIs, staff retention, P&L basics, recruitment pipeline, scaling, AI in operations.

💡 Why 6 not 4? Most nursery CPD lumps SEND into general practice and skips leadership entirely. Splitting them out means SEND gets the attention children with additional needs deserve, and future room-leaders get a real path — not a nudge from a manager.

The six-level career pathway 🪜

Every practitioner knows exactly what stands between them and the next level. Structured, visible, earned. Here's the ladder:

  1. Foundation — all statutory training in date + JLK Voice + Behaviour + Foundation EYFS. This is where every new starter begins.
  2. Bronze — all Bronze compliance (fire safety, medication, incident recording, safe sleep, infection control) + 3 observed practice tasks countersigned.
  3. Silver — EYFS Masterclass modules + Deputy DSL pathway + SEND depth + manager-tier sign-off on selected practice tasks.
  4. Gold — Leadership tier unlocked. Coaching staff + difficult conversations + running a room to Ofsted standard.
  5. Platinum — Business tier unlocked. Running a full site + Ofsted-ready leadership + multi-site awareness.
  6. Master Trainer — Multi-site leadership + training-the-trainers + shaping JLK culture. The top rung.

The path from any level to the next is transparent: specific courses, specific practice tasks, specific observed hours. No guessing. No "when it feels right."

Practice tasks — the JLK signature move 🎯

Every major course ends with a practice task. Here's what that looks like across four representative courses:

  • Safeguarding — Within 2 weeks, book 10 minutes with your DSL and walk them through either a real minor concern or a realistic what-if scenario. Use the JLK 4Rs unprompted. DSL countersigns.
  • Behaviour as Communication — Within 3 weeks, when a child is dysregulated, have your room leader observe as you use the JLK co-regulation steps. Debrief together.
  • Medication — Within 3 weeks, run the JLK 5-step administration routine with a manager witnessing. If no child needs medication in the window, walk your manager through a hypothetical.
  • The JLK Voice — Within 2 weeks, arrange for your room leader to shadow you for one full session. They listen for the JLK voice: notice-and-name, feeling before fix, the 13 swaps, at least 2 tone-toolkit scripts.

The countersigner gets an email with a one-click link. They see the task + your evidence, and click "Verified" or "Needs more." Their sign-off lands on your training record. The whole flow takes 30 seconds for them and delivers something no certificate can: evidence that you actually did the thing.

Monthly peer observations 👥

On the 1st of each month, the system automatically pairs you with a colleague at your site. Both of you get an email with a focus area (rotating through 6 themes: Transitions, the JLK Voice, Play & curiosity, Handovers, Behaviour moments, Room setup). You agree a 20-min slot to shadow each other, then debrief together, then each log your private reflection.

Horizontal learning is the highest-leverage CPD lever in early years — and almost no nursery group does it structurally. Someone at your level, doing your job, has ideas you'll never get from a course. Peer observations put them in front of you every month.

The recognition rhythm 🌱

In most nurseries, praise dies in a spreadsheet. A parent writes something nice on the annual survey and the practitioner never sees it. A room leader notices something brilliant during a shift and by clock-out it's forgotten. The JLK Academy has two systems designed to fix that:

Weekly recognition digest — every Friday, 4pm

If you completed a course this week, had a practice task countersigned, scored 100% on a quiz, or submitted a 4-week reflection — an email lands in your inbox on Friday afternoon: "Your week at JLK — the small wins that added up." Not corporate. Personal. Named.

Monthly 15-min 1:1 with your manager

Once a month, both you and your manager get a nudge with 3 conversation prompts (rotating themes: Energy check, Practice growth, Team & relationships, Direction & growth). The 15-min chat is private. Nothing is recorded. The point is that once a month, someone with time asks how you're doing — and both of you have thought about the questions beforehand.

The safety valves 🛟

Structure only works if the system also has places where structure can be bypassed. Two of those places:

30/60/90-day check-ins during your first quarter

Automated emails at each milestone. You privately reflect on 3 questions (what's going well, what's been hard, what would help). Your manager gets a nudge with 4 tailored conversation prompts. The 90-day one is the honest one: "What has JLK NOT done well by you?" — because that's the moment we can course-correct together if something isn't right.

Ask-a-director — anonymous line to the founders

If something comes up you can't say through your line manager, you can say it directly to the JLK founders. Fully anonymous — no code, no device fingerprint, nothing captured. Three urgency levels: thoughtful, idea, or urgent. Read personally. Acted on where needed.

What your first year would look like 📅

  1. Weeks 1–2: Safety non-negotiables. Foundation Safeguarding, Paediatric First Aid awareness, Safe Sleep (if in baby room), Fire safety with your specific evacuation route, Anaphylaxis + choking drill.
  2. Month 1: The JLK ethos. Start with the JLK Voice course (how we speak to children), then Foundation EYFS, Behaviour as Communication, Communication & Language, SEND Foundation, Observation & next steps. First 30-day check-in.
  3. Month 2: Deepen & specialise. First observed practice tasks countersigned. Buddy pairing with a JLK mentor. First monthly 15-min 1:1. First peer observation pairing. 60-day check-in.
  4. Month 3: Own your growth. Career conversation with your manager — where do you want to be in 2 years? Full CPD portfolio started. First 4-week reflection cycle completes. 90-day check-in (the honest one).
  5. Months 4-6: Bronze compliance courses. Start EYFS Masterclass modules. Weekly recognition digests reach your inbox on Fridays.
  6. Months 7-12: Silver-tier work if you're ready. Deputy DSL pathway if that's your direction. Working towards specific role-progression practice tasks with your manager.

By year end, you'll have completed 15-25 CPD hours, had observed practice tasks countersigned on your training record, done 12 peer observations, had 12 monthly 1:1s, submitted 4-week reflections after every course, and have a documented career-conversation direction for year 2.

Frequently asked questions 🤔

Do I have to do all this in my own time?

CPD is professional development — it's part of what makes early years a real profession, not just a job. Most courses are 30-45 minutes and you can do them whenever suits you best — at home, on your commute, on your break. We don't monitor when. Practice tasks are done during your normal shifts (that's the whole point).

What if I'm already qualified? Do I have to re-do the basics?

Statutory refreshers (safeguarding, first aid, allergen etc.) are annual regardless of qualification level — that's the law. But the JLK-specific content (the JLK Voice, behaviour approach, the 4Rs walkthrough) genuinely differs from what you'll have done elsewhere. Even highly experienced practitioners tell us they picked up things in Month 1 they hadn't come across before.

Is there a cost to me?

No. Every course, every practice task, every peer observation is included as part of your role at JLK.

What if I don't want to progress to Leadership or Business tiers?

You don't have to. Some of our best practitioners stay at Silver forever — they're incredible at what they do, and Silver-level practitioners are what makes rooms feel like JLK. The pathway is available if you want it, not compulsory.

Does JLK pay a bonus for referring a qualified friend?

Yes — £300 paid after your referred friend passes their 3-month probation. No cap on referrals. Existing staff know more qualified practitioners than any job board.
